HR skills gap analysis: HR is splitting into two archetypes, and a 90-day audit plan

Draup's analysis of live job descriptions finds HR splitting into a "technologist-strategist" and a "compliance-operator", with analytics emerging in 12 of 18 HR roles. An HR skills gap analysis guide with tables, Turkey data and a checklist.

When did your HR team last rewrite its job descriptions? Draup's "The New HR Skill Genome" report, released on October 14, argues the question can no longer wait: live job postings show the HR profession splitting into two archetypes, the "HR Technologist-Strategist" and the "HR Compliance-Operator" [1][2]. The report's first recommendation is an HR skills gap analysis across the whole HR team [1][3]. Below we turn the data into tables and a practical audit plan.

What did the study measure? Job postings, not a survey

Draup's study combines three linked analyses of live job descriptions for the 12 months to July 27, 2026. The figures are counts of distinct active postings that explicitly specify a skill, not survey responses [3]. A "new" skill appears in a role profile for the first time; an "emerging" skill has moved from rare to expected [3]. Draup also notes that a named tool signals expected fluency, not measured adoption [1].

HR Dive reports the data covers live postings across 18 HR roles from July 2025 to July 2026 [2].

Why run an HR skills gap analysis now? 7 numbers

Finding Figure Source
HR roles where analytics (People Analytics, Workforce Analytics, data-driven decision making) is emerging 12 of 18 [1][3]
HR Business Partner (HRBP) job descriptions analyzed 119,429 [1][3]
HRBP postings naming GitHub Copilot / ChatGPT / Claude 211 / 175 / 87 (each under 0.2% of postings) [1]
Auditing / Regulatory Requirements Management in the HRBP profile 2,543 / 2,401 postings [1]
Workforce Analyst postings requiring SQL 979 [1][3]
Emerging skills in the HR Specialist profile 29 [3]
A dedicated "AI for HR" role None [1][3]

Quotable stat: According to Draup, analytics is an emerging skill in 12 of 18 HR roles, and within 24 months data literacy will be a baseline expectation for every HR hire [3].

The two new HR archetypes compared

The report says the undifferentiated generalist between the two archetypes is disappearing while both archetypes grow [3]:

Dimension HR Technologist-Strategist HR Compliance-Operator
Data and tooling People Analytics, Workforce Analytics, SQL, Python, Power BI / Tableau, data governance, Copilot / GenAI tools Data quality management, data validation, employee data management, audit readiness
Platform posture Configures and owns SAP SuccessFactors, ServiceNow, Workday, Anaplan Operates HRIS and case management accurately
Strategic scope HR and org transformation, job architecture, internal mobility, workforce forecasting Labor law, employee relations, regulatory requirements management, compliance investigations, grievance handling
Market supply Scarce and priced at a premium; sourced from analytics, FP&A and consulting More abundant, but demand expanding with regulatory complexity

Source: Draup report, section VIII; summarized by us [3].

The warning is blunt: organizations that miss the split will hire the wrong archetype, and their HR functions will be structurally misaligned within three years [3]. Or, in the authors' words: "Most HR functions are hiring for the HR of 2019, not the HR of 2026." [3]

The HR Business Partner is now three jobs

Across 119,429 HRBP job descriptions the role has fractured into three profiles, yet most postings still weight the Strategic Advisor and treat the other two as nice-to-haves [1][3]:

HRBP archetype Signature skills [3]
Strategic Advisor (most common) Workforce planning, succession, org design; emerging: calibration, development planning
Data-Driven HRBP (fastest growing, scarcest) Data analysis, People Analytics, HRIS; emerging: Power BI, data-driven decision making, data integrity
Compliance and Employee Relations Specialist Labor law, employee relations; emerging: regulatory requirements management, compliance investigations, risk management

The report's candid assessment: a single HRBP can cover the first and third archetypes well, or the first and second, but covering all three in depth requires either a very senior generalist or a team [3]. Workforce planning has the same trap. The title now hides three profiles, the WFM Operations Specialist, the Workforce Intelligence Analyst and the Strategic Workforce Architect [1]. Postings that ask for all three lead to a four-month search ending in a compromise hire who is strong in operations and weak in analytics and strategy. The fix: decide the primary archetype for the next 18 months and hire to it [3].

Which skills are declining?

Declining skill Role affected [3]
Career management HR Business Partner
Standalone Microsoft Excel, advertising Talent Acquisition Manager
Process review Comp & Ben Manager, HR Manager
Record keeping, legacy HRMS Comp & Ben Specialist
Standalone diversity and inclusion TA Manager, HR Manager
Performance appraisal management CHRO

These skills are not vanishing; they are being absorbed into platforms or elevated into more strategic frameworks [3]. Career management, for example, gives way to data-driven internal mobility and individual development plans [3]. We covered how AI is entering HR software in our Workday, SAP and Metaview piece.

A view from Turkey: AI is spreading, but who owns the people data?

Anadolu Agency's summary of TurkStat's "Artificial Intelligence Statistics 2026" shows the share of enterprises using AI rose to 14%, reaching 37.1% among enterprises with 250 or more employees (in Turkish) [4]. As AI spreads in large employers, so does HR's need for data and analytics literacy. Gartner's CIO survey adds that only 4% of CIOs have explicit plans to redesign roles for a human-agent workforce [5], work in which HR should be a central partner. We covered the management side in our AI agent readiness checklist.

Frequently asked questions

How do you run an HR skills gap analysis?

Compare current HR roles and people with the skills the market now asks for in job postings. Draup recommends auditing against People Analytics, Power BI and SQL, SAP SuccessFactors and data-driven decision making [1][3].

What are people analytics skills?

The ability to analyze employee and workforce data for decisions. Draup finds People Analytics, Workforce Analytics and data-driven decision making emerging in 12 of 18 HR roles [1].

Which HR role is changing the most?

The HR Specialist carries the longest emerging-skills list, 29 skills. The report says a specialist who cannot navigate SAP SuccessFactors, ServiceNow and basic data governance is already below the market baseline [3].

Is AI creating new HR roles?

Not in Draup's data: there is no separate "AI for HR" role; AI is arriving one workflow at a time inside existing roles [1][3].

Is the HR generalist disappearing?

According to the report, both archetypes are growing; what is disappearing is the undifferentiated generalist between them [3].
